Récit d’un exercice de théorisation en gestion des paradoxes The Narrative of an Exercise in Theorizing Paradox Management

Résumé

La littérature scientifique met en lumière un nombre croissant de recherches sur la gestion paradoxale. Toutefois, peu de recherches empiriques ont porté sur les actions concrètes des gestionnaires confrontés à une réalité paradoxale. À l’aide de la méthodologie de la théorisation enracinée (grounded theory), notre étude propose une théorie à moyenne portée qui aborde la question suivante : comment les gestionnaires composent-ils avec les tensions paradoxales liées au développement de la capacité d’agir? En enracinant notre analyse sur l’expérience de gestionnaires d’organisations qui valorisent la responsabilisation, cette étude a permis de documenter quatre tensions paradoxales soulevées par le développement de la capacité d’agir (DCA) : prévision/réaction, contrôle/autonomie, collectif/individuel et stabilité/changement. En tentant de comprendre comment les gestionnaires composent avec ces tensions, nous avons été en mesure de répertorier 16 actions managériales susceptibles de faciliter la conciliation des tensions liées au DCA. Ces actions sont regroupées sous quatre axes : l’alignement, la responsabilisation, le ralliement et l’évolution qui sont présentés dans notre modèle de conciliation des tensions paradoxales liées au développement de la capacité d’agir. L’objectif du présent article est d’offrir une vue d’ensemble du chemin parcouru en exposant de manière détaillée et personnalisée les stratégies et le processus qui ont menée des données brutes à l’émergence de propositions théoriques. Par le récit explicite de l’exercice de théorisation qui nous a conduite vers la modélisation de pistes d’actions pour aider les gestionnaires à composer avec leur réalité paradoxale, nous proposons un exemple concret de l’application de la méthodologie de la théorisation enracinée en science de la gestion.

Abstract

The scientific literature highlights an increasing amount of research into paradox management. However, there is little empirical research into concrete actions by managers confronted with a paradoxical reality. Using grounded theory methodology, our study proposes a middle-range theory that addresses the following question: how do managers deal contend with paradoxical tensions related to developing the capacity to act? We grounded our analysis in the experience of managers in organizations that value responsability, so this study documented four paradoxical tensions raised by Developing the Capacity to Act (DCA): anticipation/reaction, control/autonomy, collective/individual and stability/change. In trying to understand how managers deal with these tensions, we identified 16 managerial actions likely to make it easier to reconcile tensions related to DCA. These actions are grouped under four axes: alignment, responsibility, rallying and evolution, presented in our model for reconciling the paradoxical tensions related to developing the capacity to act. The objective of this article is to provide an overview of the route taken by explaining in a personalized and detailed manner the strategies and process that led from the raw data to emerging theoretical proposals. By explicitly relating the steps in the theorization exercise that led us to the modelling of actions that will help managers to deal with their paradoxical reality, we are proposing a concrete example of the application of grounded theory methodology to the science of management.
