Résumé
Introduction et objectifs La réinsertion professionnelle des personnes avec un trouble mental est devenue une préoccupation d’actualité sur le plan international, avec une diversification de pratiques d’accompagnement individualisé. Ces pratiques permettent le développement d’une relation de soutien et d’interface entre les conseillers en emploi et les employeurs et contribuent au maintien en emploi de ces personnes. Les objectifs visés par cette enquête internationale sont d’étudier les représentations des conseillers en emploi sur les appréhensions, avantages et prise de risque de l’employeur dans l’embauche des personnes ayant des troubles mentaux et de recueillir le point de vue de 5 conseillères en emploi, provenant de Belgique, Canada, France, Luxembourg et de Suisse sur ces résultats.
Méthodes Dans le cadre de l’enquête internationale de la communauté de pratiques en santé mentale et travail (CoP-SMT) concernant le point de vue des conseillers en emploi (181 répondants) sur l’embauche de personnes ayant un trouble mental, notre analyse s’est focalisée sur les résultats bruts à caractère qualitatif. Un codage manuel de verbatims en codes, sous-thèmes, thèmes, grands thèmes et un calcul des occurrences a été réalisé, suivi d’un atelier d’une heure avec 5 conseillères en emploi pour approfondir les réponses.
Résultats D’après les perceptions des conseillers en emploi, les appréhensions des employeurs reposent sur les caractéristiques personnelles du futur employé (p. ex. manque de constance). Malgré les avantages que ce salarié apporte (p. ex. maturité, efficacité), ce qui pousserait un employeur à prendre le risque d’embaucher ces profils, ce sont les expériences que ce dernier a vécues (p. ex. personne dans son réseau avec un trouble mental), son manque de connaissance de la maladie mentale, ainsi que ses qualités propres (p. ex. sensibilité). Les conseillers en emploi estiment aussi que l’organisation devrait modifier ses politiques et pratiques (p. ex. déconstruction des idées reçues, bien-être des employés) pour fournir à la personne un cadre de maintien en emploi. Pour approfondir ces résultats, 5 conseillères en emploi ont précisé, pendant l’atelier de la CoP-SMT que les employeurs recherchent une personne compétente et causant le moins de problèmes possibles. En outre, la façon dont le conseiller en emploi présente le salarié à l’employeur, la décision de divulgation, la sensibilisation en amont de l’employeur, jouent aussi un rôle dans son ouverture à l’embauche.
Conclusion Le conseiller en emploi joue un rôle majeur dans l’ouverture des employeurs à l’embauche d’une personne ayant des troubles mentaux, car ils veulent connaitre la façon dont la personne performe au travail, ses cognitions, sa vitesse d’exécution des taches, sans changer leurs pratiques organisationnelles.
L’étude présentée suggère des pistes de recherches pour approfondir cette thématique, comme le croisement de ces résultats avec ceux des employeurs, ou de s’intéresser à l’accompagnement et aux compétences du conseiller en emploi dans l’embauche.

Abstract
Introduction and objectives The professional reintegration of people with mental disorders has become a global concern, resulting in a diversity of individualised support practices. These practices require a profound reorganisation of support strategies, where employers become key partners with whom employment advisers must establish enduring relationship. These practices allow the development of a supportive and interface relationship between employment counselors and employers and contribute to the continued employment of these people.This international qualitative study explores not only the perceptions of employment specialists regarding employers’ apprehensions, benefits and risk associated with hiring people with mental disorders but also collects insights from 5 employment specialist/job coaches in Belgium, Canada, France, Luxembourg and Switzerland.
Methods This study is part of an international survey conducted by the Community of Practice in Mental Health and Work (CoP-SMT in French), which examined the perspectives of 181 employment specialists on hiring people with mental disorders. The qualitative data (verbatims) were manually coded into codes, sub-themes, themes, major themes and occurrences. Additionally, a one-hour workshop was held with 5 female employment specialists to explore the findings in greater depth.
Results According to the perceptions of employment advisers, employers’ apprehensions are based on the personal characteristics of the future employee (e.g. lack of consistency). Despite the advantages that this employee brings (e.g. maturity, efficiency), what would push an employer to take the risk of hiring these profiles are the experiences that the employee has had (e.g. someone in their network with a mental disorder), their lack of knowledge of mental illness, as well as their own qualities (e.g. sensitivity). The employment counsellors also felt that the organization should modify its policies and practices (e.g. deconstructing preconceived ideas, employee well-being) to provide the person with a framework for job retention. To expand on these results, five employment counsellors stated during the CoP-SMT workshop that employers are looking for a person who is competent and causes as few problems as possible. In addition, the way in which the employment counsellor introduces the employee to the employer, the decision to disclose and the employer’s awareness of the situation beforehand also play a role in the employer’s openness to hiring.
Conclusion The employment counsellor plays a major role in employers’ openness to hiring a person with mental disorders, because they want to know how the person performs at work, his or her cognition and speed of task execution, without changing their organizational practices.
The study also suggests avenues for further research in this area, such as cross-referencing these results with those of the employers or looking at the support and skills of the employment counsellor in the hiring process.
