Résumé
Les questions de justice et d’équité demeurent une préoccupation majeure pour les salariés. Or, les formes de justice organisationnelle ont des effets différenciés sur les comportements de citoyenneté organisationnelle. Dans cet article, nous nous sommes intéressés au rôle médiateur de l’engagement au travail. En nous appuyant sur le modèle des exigences et des ressources de l’emploi (Demerouti et al., 2001), nous proposons un modèle intégrateur qui soutient que la justice organisationnelle perçue joue le rôle de ressource de l’emploi et favorisera l’engagement au travail qui, à son tour, va encourager les comportements de citoyenneté. Nous supposons ainsi que les différentes formes de justice ont des propriétés motivantes qui conduisent à un haut niveau d’engagement au travail et, en conséquence, un niveau de performance extra rôle élevé. Notre étude permet de mettre en lumière le processus motivationnel, au travers de l’engagement au travail, entre les différentes formes de justice perçues et les comportements de citoyenneté organisationnelle.
Cette recherche porte sur le contexte spécifique de la police française qui, avec la mise en place de nouveaux outils de management, se heurte à une problématique inédite d’équité, et non plus d’égalité. C’est à notre connaissance, la première étude, en France, à examiner les problématiques de justice dans le contexte de la police française. Les résultats, provenant d’un échantillon de 718 fonctionnaires de police, indiquent que le dévouement des policiers est la dimension de l’engagement au travail qui explique le mieux les effets des dimensions de la justice organisationnelle, telle que perçue par eux, sur leurs comportements de citoyenneté organisationnelle. Les implications en termes de pratiques RH dans la police sont ensuite discutées.

Abstract
Issues of justice and equity remain a major concern for employees. However, forms of organizational justice have differential effects on organizational citizenship behaviours. In this article, we look at the mediating role of work commitment. Based on the Job demands and resources framework (Demerouti et al., 2001), we put forward an integrative model that supports the notion that perceived organizational justice acts as an important resource that develops work commitment and, in turn, leads to organizational citizenship behaviours. We hypothesize that different forms of perceived justice have motivational properties that promote high levels of work commitment and, accordingly, high levels of extra-role performance. Our study sheds light on the motivational process, through an examination of work commitment, which occurs between different forms of perceived justice and organizational citizenship behaviours.
Our study focuses on the specific context of the French police who, with the introduction of new management tools, face unprecedented problems of equity, rather than equality. To our knowledge, this is one of the first studies to discuss issues of justice in the context of the French police force.
The results of our study, using a sample of 718 police officers, indicate that the dedication of police officers is the principal dimension of work commitment that best explains the effects of perceived organizational justice on organizational citizenship behaviours. The implications in terms of HR practices in the police force are then discussed.

Resumen
Las cuestiones de justicia e igualdad siguen siendo una preocupación importante de los trabajadores. Pero las formas de justicia organizacional tienen efectos diferenciados sobre los comportamientos de ciudadanía organizacional. En este artículo, nos interesamos al rol mediador del compromiso laboral. Apoyándonos en el modelo de exigencias y recursos del empleo (Demerouti et al., 2001), proponemos un modelo integrador que sostiene que la justicia organizacional percibida juega el rol de recurso del empleo y favorecerá el compromiso laboral que, a su turno, va incitar los comportamientos de ciudadanía. Suponemos así que las diferentes formas de justicia tienen propiedades motivantes que conducen a un alto nivel de compromiso laboral y, en consecuencia, un nivel elevado de rendimiento extra rol. Nuestro estudio permite de sacar a luz el proceso motivacional, a través del compromiso laboral, entre las diferentes formas de justicia percibidas y los comportamientos de ciudadanía organizacional.
Esta investigación trata del contexto específico de la policía francesa que, con la implantación de nuevos instrumentos de gestión, se confronta a una problemática de equidad, y no solo de igualdad. A nuestro conocimiento, es el primer estudio en Francia que examina las problemáticas de justicia en el contexto de la policía francesa. Los resultados, provenientes de una muestra de 718 funcionarios de la policía, indican que la abnegación de los policías es la dimensión del compromiso laboral que explica mejor los efectos de las dimensiones de la justicia organizacional, tal que percibido por ellos, sobre sus respectivos comportamientos de ciudadanía organizacional. Las implicaciones en términos de prácticas de recursos humanos en la policía son discutidos.
