Résumé
L’objectif de cet article consiste à éclairer ce qu’observe concrètement le chercheur lorsqu’il étudie la GRH dans les PME de manière à poser un regard critique sur les connaissances actuelles et orienter leur développement. Nous décrivons d’abord les postures ontologiques, épistémologiques et méthodologiques communément adoptées dans ce champ d’études. Nous formulons ensuite deux définitions de la GRH qui reflètent des ancrages philosophiques opposés (objectiviste et subjectiviste) et qui circonscrivent les objets de la GRH qui sont observés. Cela conduit à faire ressortir quatre tendances méthodologiques qui marquent l’étude de la GRH en PME : 1) l’approche déficitaire, 2) l’approche dichotomique, 3) l’approche du dualisme et 4) l’approche contextualisée. Afin de situer les limites de ces approches, nous proposons un cadre d’analyse constitué de deux axes : x) le degré de tangibilité (preuves matérielles, processus de prise de décision et actions) et y) le degré de variabilité (application uniforme, variation en fonction contexte). Ce cadre d’analyse permet de discuter de la validité des connaissances produites. Par exemple, la plupart des études s’inscrivent dans la perspective déficitaire. Le chercheur y observe les pratiques formelles communes aux grandes entreprises et présumées être appliquées telles que le prescrivent les « bonnes pratiques ».

Abstract
The aim of this article is to shed light on what the researcher observes when studying HRM in SMEs, to critically assess the current knowledge and to guide its development. We first describe the ontological, epistemological, and methodological posture commonly adopted in the study of HRM in SMEs. We then formulate two definitions of HRM that reflect opposing philosophical anchors (objectivist and subjectivist) and circumscribe the objects observed. This leads to the identification of four methodological trends that mark the study of HRM in SMEs: 1) the deficit approach, 2) the dichotomous approach, 3) the dualism approach and 4) the contextualized approach. To identify their limits, we propose an analytical framework with based on two axes: x) the degree of tangibility (material evidence – decision making processes and actions) and y) the degree of variability (uniform application – context dependent variation). This analytical framework opens ups discussion about the validity of the knowledge produced, depending on the approach adopted. For example, most studies take a deficit perspective: the researcher observes the formal practices common to large firms and presumed to be applied as prescribed.

Resumen
El objetivo de este artículo es el de esclarecer lo que los investigadores observan realmente cuando estudian la gestión de los recursos humanos en las PyME, esto con el fin de examinar críticamente el conocimiento actual y orientar su desarrollo. En primer lugar, se describen las posiciones ontológicas, epistemológicas y metodológicas que suelen adoptarse en este campo de estudio. A continuación, formulamos dos definiciones de la GRH que reflejan posiciones filosóficos opuestas (objetivista y subjetivista) y que circunscriben los objetos de estudio observados en la GRH. Esto nos lleva a identificar cuatro tendencias metodológicas que caracterizan el estudio de la GRH en las PyME: 1) el enfoque deficitario, 2) el enfoque dicotómico, 3) el enfoque dualista y 4) el enfoque contextualizado. Para identificar las limitaciones de estos enfoques, proponemos un marco analítico compuesto por dos ejes: (x) el grado de tangibilidad (evidencia material – procesos de toma de decisiones y acciones) y (y) el grado de variabilidad (aplicación uniforme – variación dependiente del contexto). Este marco de analísis permite discutir la validez del conocimiento desarrollado. Por ejemplo, la mayoría de los estudios adoptan una perspectiva deficitaria. El investigador observa las prácticas formales comunes en las grandes empresas que se presumen pueden ser aplicadas tal y como lo prescriven las «buenas prácticas».
