Dans cette recherche, nous discutons de la mise en place d’un système formel de gestion et de son impact sur la cohérence et la cohésion dans des équipes de direction de PME. La cohérence est le degré d’articulation entre les différentes fonctions des membres d’un groupe qui permet, à travers la réalisation d’objectifs individuels spécifiques, d’atteindre les objectifs collectifs ; la cohésion est le degré d’adhésion volontaire des membres du groupe à un idéal, une aspiration ou un projet commun, qui leur permet, à travers le partage de valeurs et de sentiments gratifiants, de se renforcer émotionnellement les uns les autres et ainsi de faire face comme un tout aux défis qu’ils rencontrent. Notre approche méthodologique est une recherche-action exploratoire effectuée dans trois PME du secteur hôtelier. Nous avons multiplié les sources de données pour améliorer la qualité de la compréhension des expériences vécus. Parmi les résultats, nous montrons l’existence d’une relation vertueuse entre la cohésion et la cohérence, et mettons en évidence comment l’implantation d’un système formel de gestion peut améliorer simultanément, ou non, la cohésion et la cohérence, selon la situation initiale de la cohésion dans l’équipe dirigeante. Un minimum de cohésion est nécessaire pour mettre en place un système de gestion formel qui va lui-même, à terme, améliorer la cohérence. De plus, la cohérence et ses conséquences positives peuvent aider à améliorer la cohésion.

Abstract
In this research, we discuss the implementation of a formal management system and its impact on coherence and cohesion in the executive teams of SMEs. Coherence is the degree of articulation between the various functions of the members of a group. It allows, through the realization of specific individual objectives, the achievement of collective goals. Cohesion is the extent of voluntary adhesion of the members of a group to an ideal, an aspiration or a common project. It allows through values and gratifying feelings, the reinforcement of emotional bonds between members of the group in order to face common challenges. Our methodological approach involves an exploratory research-action in three SMEs of the tourism sector. We increased the data sources in order to improve the quality of the analysis. The results demonstrate the existence of a virtuous relationship between cohesion and coherence, and highlight how the implementation of a formal management system can, or cannot, simultaneously improve cohesion and coherence, based on the initial situation of cohesion in the executive team. A minimum level of cohesion is necessary to set up a formal management system which finally improves coherence. Moreover, coherence and its positive consequences can help to improve cohesion.

En esta investigación discutimos la implementación de un sistema formal de gestión y su impacto en la coherencia y la cohesión en equipos de dirección de PyMEs. La coherencia, es decir el grado de articulación entre las distintas funciones de los miembros de un grupo que permite, a través de la realización de objetivos individuales específicos, lograr los objetivos colectivos ; la cohesión, o el grado de adhesión voluntaria de los miembros del grupo a un ideal, una aspiración o un proyecto común, que les permite compartir valores y sentimientos gratificantes para reforzarse emocionalmente los unos a los otros y así enfrentar en conjunto los retos que encuentran. Nuestra metodología es una investigación-acción exploratoria en tres PyMEs del sector hotelero. Multiplicamos las fuentes de datos para mejorar la calidad de la comprensión de las experiencias vividas. Entre los resultados, mostramos la existencia de una relación virtuosa entre la cohesión y la coherencia, y ponemos de relieve cómo la implantación de un sistema formal de gestión puede mejorar simultáneamente, o no, la cohesión y la coherencia, según la situación inicial de la cohesión en el equipo dirigente. Un mínimo de cohesión es necesario para implementar un sistema de gestión formal y él mismo va, después de un cierto plazo, a mejorar la coherencia. Además, la coherencia y sus consecuencias positivas pueden ayudar a mejorar la cohesión.
Zusammenfassung
In dieser Forschung diskutieren wir die Implementierung eines formalen Managementsystems und dessen Auswirkungen auf die Kohärenz und die Kohäsion in Führungsteams von KMU. Kohärenz ist der Grad der Verständigung zwischen den verschiedenen Mitgliedern der Gruppe, die durch das Erreichen individueller Ziele auch gemeinsame Ziele zu realisieren versuchen. Kohäsion ist der Grad der freiwilligen Geschlossenheit für ein Ideal, für Werte oder für ein gemeinsames Projekt. Ein hoher Grad ermöglicht über das Teilen von Werten und positiver Gefühle sich gegenseitig emotional so zu stärken, dass mit Herausforderungen besser umgegangen werden kann. Unser methodischer Ansatz besteht in explorativer Aktionsforschung bei drei KMU in der Hotellerie. Zu einem besseren Verständnis der beobachteten Erfahrungen haben wir die Datenquellen multipliziert. Wir zeigen die Existenz einer positiven Beziehung zwischen Kohäsion und Kohärenz auf. Gleichzeitig legen wir dar, wie die Implementierung eines formalen Managementsystems auf die Kohäsion und die Kohärenz wirkt. Die Wirkungen sind abhängig von den ursprünglichen Bedingungen der Kohäsion im Managementteam. Ein Minimum von Kohäsion im Managementteam ist notwendig um ein formelles Management-System zu implementieren, welches zur Verbesserung der Kohärenz führt. Darüber hinaus kann die Kohärenz und ihre positiven Folgen zu verbesserter Kohäsion führen.
