Résumé
Alors que le tatouage connaît une démocratisation croissante en France, notamment chez les jeunes générations, son acceptation dans le monde professionnel demeure ambivalente. La question de l’inclusion des personnes tatouées émerge dans de nombreuses organisations, mais la littérature académique, principalement anglo-saxonne, reste encore limitée et contradictoire sur le sujet. Notre étude s’ancre dès lors dans une double tradition théorique : d’une part, les tensions entre les approches dites « aveugles » et « conscientes » de l’inclusion (Konrad & Linnehan, 1995), et d’autre part, le rôle structurant de la sécurité psychologique (Edmondson, 1999) dans le management inclusif. Nos résultats, basés sur deux enquêtes quantitatives menées en 2023 (n=123) et 2024 (n=283) auprès de personnes tatouées travaillant en France, révèlent un sentiment de discrimination significatif, malgré une évolution normative de la société. Cette stigmatisation, bien que souvent implicite, se traduit par une vigilance accrue et des stratégies de dissimulation, surtout dans les contextes de forte exposition au public. Notre étude montre notamment une incidence significative sur l’engagement des jeunes, pour qui le tatouage constitue un marqueur identitaire fort et une revendication d’authenticité. Notre étude met également en évidence le rôle modérateur de la sécurité psychologique : en favorisant un climat d’ouverture, d’entraide et de droit à l’erreur, elle atténue les effets de la discrimination et renforce l’engagement des collaborateurs tatoués. Cette dynamique apparaît essentielle dans les premières phases du ressenti de discrimination, soulignant ainsi l’importance de renforcer la sécurité psychologique pour favoriser l’inclusion des personnes tatouées au travail. Notre recherche contribue ainsi à renforcer la littérature sur la sécurité psychologique et le management inclusif en abordant un sujet encore trop peu exploré. Elle invite également à repenser les pratiques managériales pour permettre aux individus d’exprimer leur identité tout en consolidant leur engagement professionnel.

Abstract
While tattooing is becoming increasingly popular in France, particularly among younger generations, its acceptance in the professional world remains ambivalent. Inclusion of tattooed individuals is emerging issue in many organizations, but academic literature, mainly Anglo-Saxon, remains limited and contradictory on the subject. Our study is therefore rooted in a dual theoretical tradition: on the one hand, the tensions between the so-called “blind” and “conscious” approaches to inclusion (Konrad & Linnehan, 1995), and on the other hand, the structuring role of psychological safety (Edmondson, 1999) in inclusive management. Our results, based on two quantitative surveys conducted in 2023 (n=123) and 2024 (n=283) among tattooed people working in France, reveal a significant sense of discrimination, despite a normative shift in society. This stigmatization, although often implicit, translates into increased vigilance and concealment strategies, especially in contexts of high public exposure. Our study shows a significant impact on the engagement of young people, for whom tattoos are a strong marker of identity and a claim to authenticity. Our study also highlights the moderating role of psychological safety: by promoting a climate of openness, mutual support, and the right to make mistakes, it mitigates the effects of discrimination and strengthens the commitment of tattooed employees. This dynamic appears to be essential in the early stages of experiencing discrimination, underscoring the importance of strengthening psychological safety to promote the inclusion of tattooed people in the workplace. Our research thus contributes to the literature on psychological safety and inclusive management by addressing a subject that has yet to be fully explored. It also invites us to rethink managerial practices to allow individuals to express their identity while strengthening their professional commitment.
