Résumé
La gestion de la diversité ethnoculturelle, c’est-à-dire d’employés ayant un héritage socioculturel différent de la majorité (langue, tradition, religion, etc.), s’avère un défi croissant pour les employeurs. Pour faire de la diversité une source de valeur ajoutée et en minimiser les risques à tous les niveaux hiérarchiques, il importe de mieux comprendre les schémas mentaux à l’égard de la diversité (diversity mindset) -- lesquels correspondent aux représentations que les personnes se font de la diversité dans leur milieu de travail -- et leur influence sur les pratiques de gestion. Alors que les organisations en dehors des grands centres urbains doivent de plus en plus miser sur l’immigration pour assurer leur croissance et leur survie, relativement peu d’études ont été faites en région et encore moins sur les schémas mentaux adoptés par les employeurs qui y sont établis.
Cette étude innove en explorant, par l’entremise d’entretiens semi-structurés, les schémas mentaux envers la diversité adoptés par 70 dirigeants et gestionnaires oeuvrant au sein de 60 entreprises situées dans six régions du Québec, au Canada. Leurs discours enregistrés et retranscrits font l’objet d’une analyse thématique grâce au logiciel d’analyse qualitative Provalis QDA Miner.
Nos résultats montrent que les gestionnaires et dirigeants oeuvrant dans des entreprises localisées en région expriment trois types de schémas mentaux à l’égard de la diversité : l’appréhension, la responsabilisation et la mobilisation. Nos résultats montrent aussi comment chacun de ces trois schémas mentaux s’appuie sur des pratiques particulières liées à l’embauche, à l’accueil, à l’intégration et à la rétention des immigrants en région.
Au-delà de contribuer aux connaissances, cette étude permet d’aider les employeurs ainsi que les différents acteurs locaux ou gouvernementaux de tous les pays à mieux attirer et retenir des immigrants dans les régions, ces derniers ayant encore tendance à vivre dans les zones métropolitaines et leurs banlieues.

Un grand nombre d’entreprises, notamment celles situées en région, doivent miser sur l’immigration pour assurer leur croissance et leur survie. Pour gérer avec succès un personnel diversifié, il importe de mieux comprendre les représentations que se font les gestionnaires et les dirigeants en matière de diversité. Cette étude explore les schémas mentaux à l’égard de la diversité adoptés par 70 gestionnaires et dirigeants travaillant au sein de 60 entreprises situées dans six régions de la province de Québec, au Canada. L’analyse de leurs discours permet d’identifier trois schémas mentaux: l’appréhension, la responsabilisation et la mobilisation. Chacun de ces schémas mentaux a des influences particulières sur les pratiques liées à l’embauche, à l’accueil, à l’intégration et à la rétention des immigrants en région.

Summary
Managing ethnocultural diversity, i.e., employees with a socio-cultural heritage different from the majority (language, tradition, religion, etc.), is a growing challenge for employers. In order to provide added value and minimize the risks of diversity at all levels of the organization, it is important to improve our understanding or the diversity mindset -- the way people think about diversity in the workplace -- and how it influences management practices. While organizations outside of major urban centers must increasingly rely on immigration to ensure their growth and survival, relatively few studies have been done in rural areas and even fewer on the diversity mindset of employers based there.
This study breaks new ground by exploring, through semi-structured interviews, the diversity mindset of 70 executives and managers from 60 companies in six regions of Quebec, Canada. A thematic analysis was conducted on the interview transcripts using the Provalis QDA Miner qualitative analysis software.
Our results show that managers and executives working in companies located in those rural regions express three mental patterns regarding diversity: apprehension, empowerment, and mobilization. Our results also show how these three diversity mindsets are supported by specific practices related to hiring and onboarding, as well as integration and retention of immigrants in regions.
Beyond contributing to knowledge, this study can help employers as well as various local or governmental actors in all countries to better attract and retain immigrants who still tend to live in metropolitan areas and their suburbs.
Abstract
Many companies, especially those located in rural regions, must rely on immigration to ensure their growth and survival. In order to successfully manage a diverse workforce, it is important to better understand managers' and executives' perceptions of diversity. This study explores the diversity mindset of 70 managers and executives working in 60 companies located in six regions of the province of Quebec, Canada. Analysing their discourses allows us to identify three diversity mindsets: apprehension, empowerment, and mobilization. These mindsets have specific influences on organizational practices of hiring and onboarding, as well as integration and retention of immigrants in rural regions.
