Résumé
Les organisations sont confrontées de manière croissante aux enjeux de reconnaissance au travail comme l’actualité française récente a pu le montrer. Les salariés s’attendent à être reconnus dans le cadre de leur activité professionnelle et les chercheurs, archétypes des professionnels du savoir, ne font pas exception. Étudier la reconnaissance des chercheurs semble d’autant plus nécessaire que de plus en plus de personnes s’engagent dans l’économie de la connaissance en général et que le métier de chercheur en particulier connait des évolutions qui tendent à modifier leur rapport au travail. Par ailleurs, le concept de reconnaissance au travail, pourtant facteur de motivation important, reste insuffisamment étudié ce qui limite la compréhension de ses enjeux et les réponses possibles aux attentes des salariés.
Cette recherche propose de s’appuyer sur le concept de reconnaissance au travail afin de mieux comprendre les attentes des chercheurs en termes de reconnaissance et, conséquemment, d’identifier des leviers d’action possibles pour les organisations.
Pour ce faire, cette recherche s’appuie sur les 50 entretiens conduits dans deux centres de recherche, l’un public et l’autre privé. L’analyse fondée sur le cadre conceptuel développé par Brun et Dugas (2005) a permis de mettre en évidence le fait que les sources de reconnaissance sont plurielles (manager, management, organisation, collègues, pairs) et complémentaires, tout en révélant qu’elles dépassent les frontières de l’organisation au sein de laquelle les chercheurs travaillent. Ces formes de reconnaissance diverses doivent prendre en compte le réel du travail des chercheurs. Un contexte organisationnel qui tient compte des spécificités du travail de recherche s’avère indispensable pour une meilleure reconnaissance des chercheurs. L’organisation de la reconnaissance au travail doit donc intégrer tant les formes de reconnaissance que les sources qui peuvent parfois dépasser les frontières des organisations.

Abstract
Organizations have to face the growing issue of employee recognition, as recently shown in the French news. Employees expect recognition at work and researchers, who are the archetypes of knowledge workers, are no exception. Studying the recognition of researchers seems increasingly necessary since a growing number of people are entering the knowledge economy in general, and the profession of researchers in particular is evolving, which is tending to change the nature of relationships at work. Moreover, even though the concept of recognition is a high motivation factor, it is still understudied, which restricts the understanding of what are the real issues at stake as well as the possible organizational responses to employee expectations.
This paper focuses on the concept of employee recognition as a way of better understanding the expectations of researchers and the possible actions that organizations can take.
Our study is based on two research centers—one in the public sector and the other in the private sector—in which 50 interviews were conducted. The analysis of the data was conducted according to the conceptual framework developed by Brun and Dugas (2005) and highlighted the fact that sources of recognition are multifaceted (manager, management, organization, colleagues, peers) and complementary, but also go beyond the borders of the organizations in which researchers work. These diverse forms of recognition must take into account the reality of the work done by researchers. An organizational context that takes into account the specifics of research work are essential for the better recognition of researchers. The recognition of employees within an organization should consider not only the forms of recognition but also the sources, which might sometimes go beyond the borders of the organization.

Resumen
Las organizaciones se encuentran confrontadas de manera creciente a los problemas de reconocimiento en el trabajo, como lo han demostrado las noticias francesas recientes. Los empleados esperan ser reconocidos en el marco de su actividad profesional y los investigadores, arquetipos de los profesionales del saber, no son una excepción. Estudiar el reconocimiento de los investigadores parece ser más necesario a medida que más y más personas se involucran en la economía del conocimiento en general y que la profesión de investigador en particular conoce cambios que tienden a modificar su relación con el trabajo. Además, el concepto de reconocimiento en el trabajo, aunque es un factor importante de motivación, sigue siendo insuficientemente estudiado, lo que limita la comprensión de sus implicaciones y las posibles respuestas a las expectativas de los empleados.
Esta investigación propone utilizar el concepto de reconocimiento en el trabajo con el fin de comprender mejor las expectativas de los investigadores en términos de reconocimiento y, en consecuencia, identificar posibles palancas de acción para las organizaciones.
Para ello, esta investigación se basa sobre los resultados de 50 entrevistas realizadas en dos centros de investigación, uno público y el otro privado, El análisis fundado en un marco conceptual desarrollado por Brun y Dugas (2005) permitió destacar el hecho que las fuentes de reconocimiento son plurales (gerente, gerencia, organización, colegas, otros investigadores) y complementarios, revelando al mismo tiempo, que dichas fuentes van más allá de los límites de la organización en la que trabajan los investigadores. Estas diversas formas de reconocimiento deben tener en cuenta el trabajo real de los investigadores. Un contexto organizativo que tenga en cuenta las especificidades del trabajo de investigación es esencial para un mejor reconocimiento de los investigadores. La organización del reconocimiento del trabajo debe integrar, por lo tanto, las formas y las fuentes de reconocimiento que a veces pueden ir más allá de las fronteras organizacionales.
